@John Miller - we are using Recruiting Manager within our HRIS system ADP. Moving to Workday at the end of the year. These are massive and expensive. I know some companies that are using Salesforce of their CRM tool as a way to track as well. Excel can manage a small load with some smart formulas and very intentional data integrity efforts.

We pay at hire date. It is our job to interview correctly and make sure they show the behaviors we expect for success. I know some people that pay out at 6 months 50% and then the final 50% at 12 months. Some do a retention bonus at 2 years after hire. Think through the impact of the decisions and the unintended consequences of paying later...

During mock interviews I did of College Business Students I asked each one "What was your biggest failure in the last year and what did you do change to overcome it." The students and Professors loved that approach... It opened the interviews wide open.
